Visionsledelse: udviklingsdialoger der øger værdikongruens, visionsvalens og medarbejderengagement

Engagerede medarbejdere er en central del af en velfungerende offentlig organisation. Når ledere udøver visionsledelse, kan de være med til at understøtte værdikongruens, visionsvalens og medarbejderengagement. Men det kan være svært at udøve denne form for ledelse, og litteraturen kommer ikke med mange bud på, hvordan opgaven kan gribes an i praksis. Denne artikel udfolder, hvordan målorienterede udviklingsdialoger kan være en god ramme for udøvelse af visionsledelse, og tilbyder en konkret model for denne type dialoger. Artiklen bygger på et 15 måneder langt felteksperiment med 226 danske ledere og 4.442 beskæftigelsesmedarbejdere. De empiriske fund viser, at målorienterede udviklingsdialoger øger overensstemmelsen mellem medarbejdernes personlige værdier og organisationens værdier samt styrker medarbejdernes visionsvalens og arbejdsengagement. Fundene viser også, at ledelsestræningsprogrammer designet med en kombination af klasserumsundervisning, aktionslæringselementer og digitale ledelsesredskaber kan fremme lederes brug af sådanne udviklingsdialoger.
